Peran Pengambilan Risiko Intelektual terhadap Perilaku Kerja Inovatif pada Karyawan Gen Z = The Role of Intellectual Risk Taking on Innovative Work Behavior among Gen Z Employees

 Abstract

Perilaku kerja inovatif menjadi kompetensi penting dalam menghadapi dinamika dunia kerja yang terus berubah, terutama bagi karyawan Gen Z yang kini mendominasi angkatan kerja. Penelitian ini mengacu pada teori belajar trial and error (Thorndike, 1911) dan bertujuan menguji peran pengambilan risiko intelektual dalam memprediksi perilaku kerja inovatif karyawan Gen Z. Penelitian kuantitatif dengan desain cross-sectional ini melibatkan 271 karyawan Gen Z (usia 18–30 tahun) yang berstatus sebagai karyawan kontrak maupun karyawan tetap. Data dikumpulkan melalui skala Perilaku Kerja Inovatif dan skala Pengambilan Risiko Intelektual yang telah diadaptasi ke dalam Bahasa Indonesia. Hasil analisis regresi linear berganda menunjukkan bahwa pengambilan risiko intelektual memprediksi perilaku kerja inovatif secara positif dan signifikan serta merupakan prediktor terkuat dalam model. Dari analisis tambahan, hanya status pekerjaan dan posisi pekerjaan yang menunjukkan kontribusi signifikan meskipun tergolong lemah. Temuan ini diharapkan dapat mendorong Gen Z untuk mengasah keberanian mengambil risiko intelektual melalui pembelajaran mandiri atau pengalaman trial and error sehingga dapat menampilkan perilaku kerja inovatif.

Innovative work behavior is a crucial competency in navigating the rapidly changing dynamics of the modern workplace, particularly among Gen Z employees who now dominate the workforce. This study is grounded in Thorndike’s (1911) trial-and-error learning theory and aims to examine the role of intellectual risk-taking in predicting the innovative work behavior of Gen Z employees. This quantitative, cross-sectional study involved 271 Gen Z employees (aged 18–30) with contract and permanent employment status. Data were collected using the Innovative Work Behavior Scale and the Intellectual Risk Taking Scale, both adapted into Indonesian. Multiple linear regression analysis revealed that intellectual risk-taking positively and significantly predicted innovative work behavior, making it the strongest predictor in the model. Additional analyses showed that only employment status and job position had a significant, albeit weak, contribution. These findings are expected to encourage Gen Z employees to cultivate their courage for intellectual risk-taking through self-directed learning or trial-and-error experiences, thereby enabling them to demonstrate innovative work behavior.
