ABSTRAKPenelitian ini dilakukan untuk mengetahui pengaruh kepuasan kerja
terhadap perilaku inovatif pada karyawan di kantor pusat PT XY. Berdasarkan
hasil identifikasi masalah organisasi, karyawan merasa kurang puas terhadap gaji,
imbalan nonfinansial (apresiasi), atasan, kesempatan promosi, transparansi
informasi (komunikasi), dan sifat pekerjaan sehingga menghambat perilaku
inovatif yang ditampilkan oleh karyawan. Hal ini perlu dibuktikan dengan
mengukur pengaruh kepuasan kerja terhadap perilaku inovatif. Alat ukur yang
digunakan dalam penelitian ini adalah Job Satisfaction Survey (Spector, 1997) dan
Innovative Work Behavior (Janssen, 2000) yang telah diadaptasi. Hasil penelitian
pada 49 karyawan di kantor pusat PT XY menunjukkan terdapat pengaruh yang
signifikan kepuasan kerja terhadap perilaku inovatif pada karyawan kantor pusat
di PT XY (R2 = 0.388*, p < 0.05). Hasil perhitungan lebih lanjut menunjukan
bahwa faset kepuasan terhadap sifat pekerjaan paling berpengaruh terhadap
perilaku inovatif. Berdasarkan hasil tersebut, peneliti menetapkan intervensi yang
tepat untuk menangani masalah organisasi ialah dengan memberikan pelatihan
work redesign pada atasan yang memiliki subordinat dengan tingkat kepuasan
terhadap sifat pekerjaan yang rendah. Selanjutnya, peneliti melakukan uji
perbedaan pada skor kepuasan kerja (termasuk kepuasan terhadap sifat pekerjaan)
dan skor perilaku inovatif saat sebelum dan setelah dilaksanakan intervensi. Uji
ini dilakukan pada 6 orang subordinat yang atasannya telah mengikuti pelatihan.
Hasilnya tidak terdapat perbedaan antara skor kepuasan kerja dan skor perilaku
inovatif saat sebelum dan setelah diberikan intervensi. Namun demikian,
ditemukan adanya perbedaan skor kepuasan terhadap sifat pekerjaan.
ABSTRACTThe study was conducted to find out the effect of increasing job
satisfaction on innovative behavior to employee at Head Office PT XY. Based on
result of organizational assessment, employees feel unsatisfied to pay, rewards,
supervision, promotion, communication, and nature of work so that it inhibits
employees to perform innovative behavior. This hypothesis was verified by
measuring the influence of job satisfaction on innovative behavior. Instrument
tools used in this study are Job Satisfaction Survey (Spector, 1997) and Innovative
Work Behavior (Janssen, 2000) that has been adapted. The result of study on 49
employees indicated that there are significant effects of job satisfaction on
innovative behavior to employees at Head Office PT XY (R2 = 0.388*, p < 0.05).
Further result showed that nature of work as one of job satisfaction facets is the
best facet giving influence to innovative behavior. Based on these result, the
researcher determined appropriate interventions to solve the problems by
providing work redesign training for supervisors who have subordinate with low
satisfaction to nature of work. Then, the researcher conducted a comparison test in
global job satisfaction (including nature of work) and innovative behavior scores
before and after the intervention. These tests are conducted to 6 employees whose
supervisor has already participated at training. The result indicated that there are
no significant differences in global job satisfaction and innovative behavior score
before and after the intervention. But, there is a significant difference in nature of
work score before and after the intervention.
