"Tingginya tingkat pekerja yang keluar (turnover) dapat mengganggu kelancaran operasi perusahaan dan biaya untuk menggantikan pekerja yang keluar sangat mahal yang pada gilirannya dapat menimbulkan kerugian pada perusahaan. Oleh karena itu penulis merasa penting untuk meneliti penyebab dari hal yang mendahului turnover, yaitu intensi untuk keluar (intention to leave). Penelitian dilakukan pada Perusahaan XYZ, suatu perusahaan minyak dan gas multinasional yang beroperasi di Indonesia Berdasarkan tinjauan teoretis dan observasi penulis ada dua hal yang mempengaruhi intention to leave di Perusahaan XYZ, yaitu persepsi atas dukungan perusahaan (perceived organization support atau disingkat POS) dan employability. Dari hasil penelitian ditemukan bahwa POS secara signifikan berpengaruh negatif terhadap intensi untuk keluar dari pekerja di Perusahaan XYZ sehingga dirancang suatu program intervensi berbasis manajemen pengetahuan dalam bentuk Leadership Forum dalam rangka memperbaiki kemampuan para pekerja pimpinan di Perusahaan XYZ untuk memperbaiki POS pekerja sehingga dapat menurunkan intensi untuk keluar yang pada gilirannya dapat menurunkan tingkat pekerja yang keluar."

"Lingkungan bisnis yang berubah secara dinamis dan sulit diprediksi mengharuskan perusahaan untuk berusaha meningkatkan efektivitas, efisiensi dan kreatifitas. Hal tersebut bergantung pada sumber daya manusia sebagai pembawa perubahan, pembentuk proses serta budaya yang meningkatkan kemampuan perubahan organisasi. Perubahan tersebut akan mempengaruhi kinerja karyawan. Kinerja karyawan adalah faktor yang cukup penting karena akan berpengaruh secara langsung terhadap kinerja perusahaan. Visi PT Pertamina Hulu Energi untuk menjadi world class company menuntut perusahaan untuk mencapai keunggulan kompetitif yang berkelanjutan. Oleh karena itu, dalam menghadapi tuntutan perubahan tersebut perusahaan membutuhkan karyawan yang mau berkontribusi secara positif dengan tidak hanya terbatas pada kewajiban kerja formal, melainkan lebih dari itu. Hal ini disebut dengan organizational citizenship behavior. Organizational citizenship behavior dapat dikembangkan dari sistem organisasi dalam bentuk keadilan organisasi dan kualitas kehidupan kerja karyawan serta penerapan gaya kepemimpinan transformasional yang baik.
Penelitian ini bertujuan untuk menganalisa pengaruh gaya kepemimpinan transformasional terhadap organizational citizenship behavior melalui mediasi keadilan organisasi dan kualitas kehidupan kerja karyawan PT Pertamina Hulu Energi. Penelitian dilakukan terhadap 173 responden dan analisis data dilakukan menggunakan Structural Equation Modeling (SEM). Hasil penelitian menunjukkan bahwa gaya kepemimpinan transformasional memiliki pengaruh signifikan terhadap organizational citizenship behavior secara langsung maupun tidak langsung dan bersifat positif melalui mediasi keadilan organisasi dan kualitas kehidupan kerja.

The business activities is dynamically moving and unpredictable. It requires company to improve their effectfive, efficiency, and creativity. Those things depend to human resource as an agent of change cultural forming process, and increase their ablity to change company culture. This change will give the effect to employee performance. This employee performance is one of important factor that can be effected to company performance. World Class Company as PT Pertamina Hulu Energi’s vision requires the company to achieve sustainablity competitive advantage. Therefore, to deal with dynamic demands, company needs employees who want to positively contribute to the company, not only formal responsibility, but more than that. This is called as Organizational Citizenship Behaviour. Organizational citizenship behavior can be developed by organizational system through organizational justice and quality of working life and good transformational leadership style.
The research has purpose to analyze the effects of transformational leadership style to organizational citizenship behaviour through organizational justice and quality of working life of PT Pertamina Hulu Energi employees. This research was analyse by using Structure Equation Modelling (SEM) to 173 respondents. The result indicates that transformation leadership has directly and indirectly significant influence to organizational citizenship behaviour. It also has positive influence to organizational justice and quality of working life.

"The Five Year Plan closely guides economic development in Indonesia. Starting from the first Five Year Plan, covering the period 1969-1974, the emphasis was shifted from rehabilitative operations to substantial economic development. The targets are to produce more of the traditional products and services in addition to building new organizations and manufacturing plants capable of producing new goods and services, which previously have been imported. In this phase of economic development, institutional and organizational problems often hampered the realization of specified targets. The introduction of empirical macro organization research at the present time will be important, because it may create an instrument for observing and analyzing organizational data to detect past errors and suggest ways of problem resolution. Such research can also help in designing good organization. The resulting higher organizational efficiency and productivity should provide more certainty in achieving those targets set in the Five Year Plan.
The focus of the study will be on the formal aspects of organizational structure, which is defined as the internal differentiation and patterning of relationships. The justification for this study is that size, complexity, centralization, formalization and coordination are those internal properties that fall under the realm of managerial prerogatives. When correctly applied to the particular situation, these principles will provide invaluable guides to the construction of a rational-efficient framework for managing. The assumption that: given the general purpose of an organization, one can identify the basic functions and structure necessary for the realization of this purpose, will be the basis for the present empirical investigation.
Choice of Organizational Model
Conditions external to the organization contribute to what goes on within the organization, the form that the organization takes, and the consequences of its action. In order to survive, organizations must be able to adapt to the demand and turbulences of the environment. An aspect of the socio-cultural environment, which might be expected to exert a strong influence on the structure and behavior of formal organizations, is the structure of society itself, and the values and attitudes that this structure tends to generate.
As in other Asian countries, the managerial style in Indonesia is paternalistic and autocratic in nature. It is a direct personalized kind of control and the locus of authority is most often at the top.
Blau who states that, when an authoritarian orientation prevails in society, strict hierarchical control may be the most effective method of organizational administration makes a similar observation.
Another important characteristic of the socio-cultural environment is its degree of homogeneity. According to Thompson, in heterogeneous environments such as those, which obtain the highly developed countries, organizations generally set up several specialized subunits, each assigned a specific area of the environment to deal with.3 Conversely, in relatively homogeneous environments such as those in predominantly agricultural societies in Asia and Africa, one would expect organizations to be less internally differentiated."
