Abstrak :
Penelitian ini merupakan penelitian dengan desain deskriptif analitik dengan pendekatan cross sectional yang bertujuan untuk mengetahui hubungan antara persepsi perawat pelaksana tentang upaya kepala ruangan memotivasi bawahan dengan kepuasan kerjanya di RSUD Prof. DR. W. Z. Johannes Kupang. Upaya kepala ruangan memotivasi bawahan dalam penelitian ini meliputi: pencapaian, pengakuan, minat kerja, tanggung jawab dan kemajuan. Kepuasan kerja secara komposit dilihat dari insentif, kebijakan organisasi, interaksi, profesional dan otonomi. Populasi pada penelitian ini adalah perawat pelaksana di Unit Rawat Inap yang berjumlah 176 orang. Sampel pada penelitian ini adalah 117 perawat pelaksana dengan status pegawai negeri sipil. Pengumpulan data melalui penyebaran kuesioner yang telah diuji validitas dan reliabilitasnya di RSUD Kota Bekasi. Gambaran karakteristik demografi responden 51,3% berusia < 28 tahun, 51,3% lama kerjanya < 5 tahun, jenis kelamin 80,3% perempuan dan 65% tingkat pendidikan SPIT 1 setara. Responden mempunyai persepsi tentang upaya kepala ruangan cenderung sering memotivasi bawahan dengan nilai rata-rata 2,98. Sedangkan untuk kepuasan kerja responden cenderung merasa puas dengan nilai rata-rata 2,95 (range skor 1-4). Hasil analisis bivariat (Pearson correlation ) antara persepsi perawat pelaksana tentang upaya kepala ruangan memotivasi bawahan dengan kepuasan kerjanya memiliki nilai p 0,0001 (< a) untuk semua dimensi motivasi. Hal ini menunjukkan ada hubungan yang bermakna antara kedua variabel tersebut. Hasil analisis multivariat (analisis regresi linier ganda dengan metode Backward) didapatkan hanya dimensi pencapaian pekerjaan yang mempunyai hubungan dengan kepuasan kerja perawat pelaksana. Berdasarkan hasil penelitian disarankan kepada pimpinan RSUD Prof DR. W. Z. Johannes Kupang hendaknya mempertahankan bahkan meningkatkan pengembangan karir perawat melalui penyediaan dana untuk pendidikan/pelatihan, meningkatkan fasilitas untuk perawat serta keterlibatan bawahan dalam menentukan kebijakan. Pimpinan keperawatan hendaknya membuat program jenjang karir serta meningkatkan peran sebagai mediator. Kepala ruangan kiranya meningkatkan umpan balik yang menumbuhkan motivasi kerja. The Relationship between the Nurses Perception on the Efforts of Head Nurses to Motivate Staff and Their Job Satisfaction at the Public Hospital Prof DR. W. Z. Johannes Kupang, 2002"This study is a descriptive analytic study with cross-sectional design. The purpose was to identify the relationship between the nurses perception on the efforts of head nurses to motivate staff and their job satisfaction at the Public Hospital Prof. DR. W. Z. Johannes Kupang. The efforts of head nurses to motivate his/her staff are shown in five dimensions. The dimensions are the achievement, recognition, work improvement, responsibility and advancement. The job satisfaction measured as incomelmonthly incentives, the policy of organization, interaction, professional and autonomy. The population of the study was all nurses (N = 189) who were working in the wards at the hospital. The sample included in the study was 117 staff who were all government official. A series of questionnaire was utilized to collect the required data. The pilot testing was conducted at the Public Hospital Bekasi City prior to the data collection. The purpose was to identify the validity and the reliability of the instrument. The demographic characteristic of the respondents was as-follows: 51,3% of the respondents was under 28 years old, and had experiences less than five years. More than 80,3% respondents were female, and 65% graduated from SPK. The description of the nurses perception on the efforts of head nurses to motivate staff had a mean score of 2,98; whereas the mean score of the perception of nurses job satisfaction was 2,95 (range score 1-4). The relationship between the nurses perception on the efforts of head nurses to motivate staff (five dimensions: achievement, recognition, work improvement, responsibility and advancement) and the nurses job satisfaction was tested using A Pearson Correlation test. The result showed both variables were significantly correlated with alpha 0,0001. A stepwise regression using Backward approach was conducted to identify the most influential dimension in the relationship. The dimension was achievement. Based on the above findings, it is recommended that the management of the hospital should improve the nurses' work performance through certain incentives such as financial support, provide opportunities for nurses to pursue further education, and to motivate nurses to participate in developing hospital policies. The head nurses are recommended to develop a career ladder and to play as a mediator. The head nurses are also recommended to motivate the staff through feedback that yield to work motivation. Upaya peningkatan mutu dan efisiensi pelayanan kesehatan di rumah sakit secara keseluruhan tidak terlepas dari peran serta pelaksana pelayanan keperawatan, karena pelayanan keperawatan merupakan bagian integral dari pelayanan di rumah sakit. Untuk mendukung tercapainya pelayanan keperawatan yang optimal, perlu adanya tenaga keperawatan yang profesional dan dapat diandalkan dalam memberikan pelayanan keperawatan. Perawat pada ruang rawat inap RS MH. Thamrin sebagai pelaksana keperawatan bertanggung jawab atas keberhasilan pelayanan keperawatan. Sebaliknya, keberhasilan pelayanan dipengaruhi oleh aspek-aspek dalam pekerjaan atau suatu kondisi kerja yang dapat menimbulkan kepuasan bagi mereka. Sampai saat ini, masih sedikit penelitian yang berfokus pada pengkajian faktor tersebut. Untuk itu penelitian ini menganalisis faktor-faktor yang berhubungan dengan kepuasan kerja perawat pelaksana di ruang rawat inap RS MH. Thamrin Jakarta. Penelitian ini merupakan penelitian kuantitatif dengan desain deskriptif korelasi yang bersifat cross sectional. Tujuannya adalah untuk melihat hubungan antara karakteristik demografi individu dan karakteristik pekerjaan dengan kepuasan kerja perawat pelaksana. Tempat penelitian adalah Rumah Sakit MH. Thamrin yang meliputi 10 (sepuluh) ruang rawat, dengan melibatkan 81 perawat pelaksana sebagai responden. Hasil penelitian menunjukkan tingkat kepuasan kerja yang diukur dengan aspek-aspek kepuasan kerja yang dirasa dengan aspek-aspek kepuasan kerja yang diharapkan, dengan prosentase rata-rata 83 %. Hasil uji statistik bivariat chi-square menunjukkan bahwa ada hubungan yang bermakna antara variabel otonomi/kewenangan (p = 0,001) dan pengembangan diri (p = 0,005) dengan kepuasan kerja. Sedangkan variabel umur (p = 1,000), pendidikan (p = 0,437) dan lama kerja (p - 0,744) tidak berhubungan dengan kepuasan kerja. Hasil uji statistik regresi logistik didapatkan bahwa variabel otonomi/kewenangan paling dominan berhubungan dengan kepuasan kerja perawat pelaksana di ruang rawat inap RS MR. Thamrin Hasil penelitian ini merekomendasikan kepada pimpinan RS MR Thamrin untuk melakukan pengkajian ulang terhadap kesesuaian peran dan fungsi perawat dalam melaksanakan pelayanan keperawatan, sehingga perawat pelaksana mempunyai otoritas dan akontabilitas yang lebih besar yang mencakup aspek peran perawat profesional. Selain itu diperlukan peningkatan pengembangan karir yang terencana dan terarah dalam rangka menciptakan sumber daya keperawatan yang berkualitas dan loyal terhadap organisasi. Rekomendasi juga diberikan untuk para peneliti lain yang bermaksud meneliti kepuasan kerja perawat pelaksana agar melibatkan lebih banyak variabel yang diteliti dengan desain yang berbeda serta menggunakan instrumen yang telah memiliki nilai validitas dan reliabilitas baku. An Analysis on Factors Related to the Jobs Satisfaction of the Nurse Associate in Hospital Ward of MH. Thamrin Hospital Jakarta.The efforts to improve the quality and efficiency of the hospital health service cannot be done and achieved without involving nurses, because nursing and medical service are important part of the integrated hospital service. In achieving the optimal nursing and medical service, a hospital needs skilful, reliable and professional nurses to perform the hospital service A part of their roles as nurses, nurses in MH. Thamrin Hospital as an extended medical performer is responsible for the success of hospital service. On the other hand, the success of this service is influenced by factors of job condition that should satisfy the nurses. Nowadays, there are few studies focusing on the analysis of those factors. For those reasons this study was conducted to determine, an analysis of the factors related to the nurse's satisfaction was done at the MU. Thamrin Hospital Jakarta This was a quantitative study which used a correlation descriptive design with cross sectional approach. It was conducted to determine the correlation between individual characteristic demography as well as job characteristic and the nurse?s satisfaction. The study took place in MH Thamrin hospital Jakarta which was participated by 10 wards and included 81 nurses as the respondents. The study showed that the degree of job satisfaction was measured by the aspects of job satisfaction that was felt and was expected. The average percentage was 83%. A chi square bivariat statistics test result showed that there is significant correlation between authority (p--0.401), self development (p=0.005) and jobs satisfaction. And the other hand the age (p=1.000), education (p=0.437) as well as the length of job carrier (0.744) do not have correlation with the satisfaction. The logistic regression test result demonstrated that the most dominant variable is the authority. Based on the result of this study, some recommendations are conveyed to the management of MH. Thamrin Hospital Jakarta. The recommendations are the need to re-evaluate the role and the function of nurses in conducting the nursing activities, so the nurse will have a wider authority and accountability dealing with the role as professional nurses. Moreover, it is also necessary to improve a controlled and well-planned career development in order to create qualified nurses who would be more loyal to the organization. It is recommended that the other researchers who are interested in conducting a study which deals with the nurse?s job satisfactions would have covered more variables with different design as well as the use of valid and reliable instruments. Penelitian tentang analisis kepuasan kerja tenaga keperawatan di ruang rawat inap RSU Bhakti Yudha Depok pada tahun 2002 dilatarbelakangi dengan adanya hasil survei kepuasan kerja tenaga keperawatan di ruang rawat inap tahun 1999 yang menunjukkan tingkat rendah dan adanya peningkatan keluhan pasien rawat inap terhadap pelayanan tenaga keperawatan dari tahun 2000 sampai 2001. Penelitian ini bertujuan untuk melihat tingkat kepuasan kerja tenaga keperawatan di ruang rawat Inap. Tingkat kepuasan ini dinilai dengan cara mengukur tingkat kesesuaian antara kenyataan dan harapan berdasarkan komponen upah, wewenang, tuntutan tugas, kebijakan organisasi, interaksi, dan status profesional dari seluruh responden menurut karakteristik demografi (umur, status kawin, dan tingkat pendidikan) dan karakteristik pekerjaan (status kepegawaian, lama kerja, mutasi kerja, lama kerja, pengalaman kerja, dan jam kerja seminggu). Penelitian ini menggunakan disain penelitian non-eksperimental dengan pendekatan cross sectional. Penentuan besar sampel penelitian dilakukan seeara total sampling dan didapatkan besar sampel sebanyak 103 orang. Data penelitian yang diperoleh berasal dari hasil pengisian kuesioner oleh responden dan dari hasil wawancara dengan 5 (lima) orang informan serta data hasil pencatatan dan pelaporan rurnah sakit. Instrumen yang digunakan mengacu pada kuesioner Index of Work Satisfaction yang dibangun oleh Stamps yang dalam penelitian ini telah dimodifikasi oleh peneliti sesuai dengan kebutuhan penelitian. Hasil yang diperoleh dari penelitian ini diketahui bahwa berdasarkan karakteristik demografi rerata umur responden adalah sekitar 30 tahun, tingkat pendidikan sebagian besar (60%) adalah lulusan SPK/Bidan, dan sebagian besar (65%) berstatus kawin. Bila dilihat dari karakteristik pekerjaannya maka hampir seluruh responden (83,5%) merupakan pegawai tetap RS, sebagian besar (57,3%) menyatakan belum pernah dimutasi ke unit/ruang perawatan lain, dan rerata lama kerja di RSU Bhakti Yudha adalah 6 tahun. Selain itu, responden yang memiliki pengalaman bekerja dan yang tidak memiliki pengalaman bekerja di tempat lain sebelum bekerja di RSU Bhakti Yudha cukup berimbang, dan rerata jam kerja perawat dalam seminggu adalah sekitar 44 jam. Bila dilihat dari tingkat kepentingan kepuasan kerja, maka komponen yang paling penting dalam kepuasan kerja berdasarkan hasil penilaian responden adalah wewenang yang diikuti oleh komponen status profesional, upah, interaksi, kebijakan organisasi, dan yang paling rendah tingkat kepentingannya adalah komponen tuntutan tugas. Berdasarkan tingkat kepuasan kerja diketahui bahwa secara umum rerata tingkat kepuasan kerja responden adalah 75,80%. Komponen kepuasan kerja dengan tingkat kepuasan tertinggi ada pada komponen status profesional (86,10%) diikuti pada urutan selanjutnya adalah interaksi antarperawat (83,69%), wewenang (81,54%), tuntutan tugas (79,5%), kebijakan organisasi (72,28%), interaksi perawat-dokter (70,78%), dan tingkat kepuasan kerja terendah diperoleh pada komponen upah (58,31%). Pada diagram kartesius diketahui bahwa komponen kepuasan kerja yang perlu mendapat prioritas utama dalam kepuasan kerja responden untuk ditindaklanjuti adalah upah dan interaksi dokter-perawat, karena tingkat pelaksanaannya masih belum baik. Dari hasil uji statistik diketahui bahwa semua karakteristik demografi yang diteliti (umur, status kawin, dan tingkat pendidikan) memiliki hubungan yang signifikan. Sementara itu, karakteristik pekerjaan responden yang terbukti memiliki hubungan yang signifikan secara statistik dengan kepuasan kerja responden adalah variabel lama kerja. Mengacu pada hasil penelitian ini yang menunjukkan tingkat kepuasan terendah adalah pada komponen gaji dan interaksi perawat dan dokter maka saran yang diajukan peneliti adalah lebih mensosialisasi sistem pengupahan yang berlaku baik berdasarkan status kepegawaian (tetap dan kontrak), sistem kenaikan upah, pemberian insentif dan bonus pada tenaga keperawatan dan mengaktifkan/memberdayakan kembali perkumpulan perawat di RS yang sudah ada semua informasi yang dibutuhkan berkaitan dengan SDM keperawatan dapat ditemukan dengan mudah oleh seluruh anggotanya. Selain itu, kegiatan bersama antara tenaga medis dan perawat perlu diselenggarakan misalnya dengan pemberian pelatihan dari dokter RS kepada perawat, penyelenggaraan seminar umum kesehatan dengan kepanitiaan bersama antara dokter dan perawat. Saran lainnya adalah sebaiknya semua tenaga keperawatan di RSU Bhakti Yudha adalah tenaga tetap bukan tenaga kontrak karena jenis tenaga ini termasuk dalam bisnis inti yang sangat berperan terhadap pelayanan kesehatan di rumah sakit mengingat kewajibannya sebagai tenaga keperawatan di rumah sakit adalah sama. Selain itu, perlu ada penelitian lebih lanjut mengenai kepuasan kerja tenaga keperawatan di rumah sakit dengan metode dan instrumen yang berbeda untuk memperoleh informasi yang lebih mendalam tentang komponen lainnya yang mempengaruhi kepuasan kerja tenaga keperawatan sehingga hasilnya lebih komprehensif serta untuk mendapatkan alat ukur kepuasan kerja tenaga keperawatan yang sesuai dengan kondisi dan situasi perumahsakitan di Indonesia.
The background of this study was based on the results of nurses work satisfaction survey in inpatient ward conducted in 1999 that showed low of nurses work satisfaction and also the availability of patient complaint of nurse service that increased from year 2002 until 2001. The aim of this study was to assess the level of nurses work satisfaction in inpatient ward. The measurement of the level of work satisfaction used the appropriateness level between expectation and perception. It was based on work satisfaction components as follows: pay, autonomy, task requirements, organizational policy, interaction, and professional status of respondents according to demographic characteristics (age, marital status, and education level) and job characteristics (employee status, duration of work span, job mutation, working experience, and total office hours per week). The design of this study was non-experimental with cross sectional approach. It was conducted to 103 nurses as total sampling. Data resources were from filling in the questionnaire and doing interview with 5 informants and from hospital recording and reporting. The use of instrument was based on the modified of Index of Work Satisfaction questionnaire which built by Stamps. The result of this study showed that on the average the age of respondents was 30 years, the majority (60%) of them was graduated from Nursing School/Midwife School, and 65% of respondents were married. According to job characteristic, about 83,5% of respondents were full timer, 57,3% of nurses have never been mutated to other unit, and the average of duration of work span in Bhakti Yudha General Hospital was 6 years. The percentage of experienced and inexperienced employee stands balance enough and the average of nurse's working hours per week were about 44 hours. The highest importance level of the nurses work satisfaction component was autonomy, followed by professional status, pay, interaction, organizational policy, and the lowest importance level is task activity component. Based on the work satisfaction level known that 75,80% of respondents were satisfied. The highest satisfaction level goes to professional status component (86,10%) while the lowest satisfaction level is pay component (58,3%). Importance Performance Analysis which depicted as Kartesius Diagram, known that the main priority of nurses work satisfaction which should be intervened by the hospital management is pay and nurse-doctor interaction. All demographic characteristics (age, marital status, and education level) in this study were statistically related to the work satisfaction significantly. Meanwhile, job characteristic that related to the work satisfaction was duration of work span. It is recommended to Bhakti Yudha Depok General Hospital to socialize the pay system among nurses and to empower nurses association in Hospital. Besides, together activity between nurse-doctor should be held on such as training for the nurses by doctors, holding the health seminar in a together committee. The other recommendation is that all the nurse should be included as full time employee in hospital, not as contract employee considering this employee is a core business in the hospital who?s the same obligation and responsibility. Follow up study needs to be conducted to find other aspects related to nurses work satisfaction and to obtain the suitable instrument with the hospital condition and situation in Indonesia.

Peranan kepala ruangan di ruang rawat rumah sakit kanker Dharmais Jakarta (RSKD), pada bulan Februari 2002 masih dinilai kurang 47% (n=120), berdasarkan persepsi perawat pelaksana. Faktor yang berkontribusi terhadap pelaksanaan fungsi kepemimpinan. Penelitian dalam bidang keperawatan jarang dilaksanakan di RSKD. Tujuan penelitian ini adalah diketahuinya gambaran tentang kantribusi fungsi kepemimpinan dan karakteristik perawat terhadap kepuasan kerja perawat di RSKD Jakarta. Penelitian dilakukan pada bulan Juni 2003. Desian penelitian adalah cross sectional. Sampel sebanyak 114 perawat pelaksana yang diambil dengan metode simple random sampling. Data dikumpulkan menggunakan dua jenis instrumen terdiri dari Kuesioner Fungsi Kepemimpinan (a = 0,9193), dan kepuasan kerja (a=0,8995). Hasil penelitian menunjukkan kemampuan kepala ruangan melaksanakan fungsi kepemimpinan berdasarkan persepsi perawat adalah 51,8% dinilai baik. Kepuasan kerja perawat ditemukan 54,4% perawat mengatakan telah puas. Hasil analisis bivariat dengan menggunakan uji korelasi dan regresi linier sederhana menunjukkan bahwa ada kantribusi yang bermakna (p=0,000) antara variabel fungsi kepemimpinan terhadap kepuasan kerja perawat, sedangkan karakteristik perawat yaitu umur, lama kerja dan pendidikan tidak ada kontrihusi terhadap kepuasan kerja perawat. Berdasarkan hasil uji regresi linier ganda didapatkan bahwa variabel fungsi instruktif kepala ruangan (r=0,504, p=0,000), merupakan variabel yang dominan berkontribusi terhadap kepuasan kerja perawat di RSKD Jakarta. Implikasi dari temuan ini adalah untuk lebih meningkatkan perannya sebagai pemimpin, kepala ruangan direkomendasikan agar lebih meningkatkan pendidikan formal dan secara rutin melaksanakan penyegaran tentang perilaku pemimpin.Rekomendasi lain juga diberikan untuk para peneliti yang akan meneliti fungsi kepemimpinan berdasarkan penilaian perawat hendaklah meneliti aspek lain antara lain fungsi motivasi, manajemen waktu, supervisi, dengan disain kualitatif. Contribution of Leadership Function of Head Nurse and Characteristic of Nurses to Job Satisfaction in Dharmais Cancer Hospital, Jakarta 2003 Base on the perception of nurses, the role of nurse unit manager in the wards, Dharmais Hospital Jakarta (RSKD) in February 2003 was still low 47% (n=120). . The purpose of this study was to identify to what extent the contribution of leadership function and characteristic of nurses toward nurse job satisfaction in RSKD Jakarta. The research was done in RSKD Jakarta, in June 2003. The design was a cross sectional; the sample was 114 nurses, using simple random sampling as a method of sampling. Data was collecting by using 2 instruments: A questionnaire to explore leadership function (a=0.9193) and questionnaire of job satisfaction (a=0.8995). The research result revealed the ability of unit manager in implementing leadership function is perceived good 51s.8%, and 54.4% of nurses were satisfied. Bivariat analysis of data used correlation and linier regression tests, confirmed that there is a significant contribution ( p=0.000) of leadership function toward the nurses job satisfaction, while nurses characteristic of age, duration of work and nurse education have no contribution to nurses job satisfaction. Multiple linier regression tests showed that variable of instructive function of unit manager is dominantly contribute to the job satisfaction of nurses in RSKD Jakarta (p=0,000). The implication of this finding is to improve the role of unit manager, they are recommended to increase level of formal education and refresh in manager behavior. Another recommendation is also given to the other researcher who will explore leadership function to use other aspects such as motivation, time management and supervision or by utilizing different design. Kepuasan kerja perawat searah dengan kepuasan pasien dan kepuasan pasien merupakan hasil kerja perawat berkualitas. Banyak hal yang mempengaruhi kepuasan kerja, salah satu adalah iklim kerja. lklim kerja dibentuk oleh berbagai dimensi, dalam penelitian ini adalah kesesuaian, tanggung jawab, standar, penghargaan, kejelasan dan tim kerja. Kepuasan kerja secara komposit dilihat dari upah, otonomi, syarat pekerjaan, kebijakan organisasi, status professional dan interaksi. Penelitian ini bersifat deskriptif korelasional dengan potong lintang (cross sectional) terhadap dua populasi yaitu perawat pelaksana di ruang rawat inap(RRI) dan ruang rawat jalan (RRJ). Sampel terdiri dari 260 perawat yang tersebar di 27 RRI dan 115 perawat yang tersebar di 19 RRJ. Kemudian dilakukan uji beda mean pada kedua populasi. Penelitian dilakukan tanggal 27 juni sampai 10 juli 2002. Instrumen penelitian terdiri dari 29 pernyataan untuk mengukur iklim kerja dan 30 pernyataan mengukur kepuasan kerja. Kuesioner yang digunakan di RRI sama dengan di RRJ. Gambaran karakteristik responden di RRI, 90% dari 241 perawat adalah perempuan, 53,1% lulusan SPK, 0,8% sarjana dan sisanya lulusan Akademi. 51,0% perawat berusia antara 21-37 tahun, dengan rata-rata lama kerja 7-8 tahun(61,8%). Responden di RRJ n= 121 perawat, 79,3% perempuan. Umumnya responden lulusan SPK (81,0%), 68% mereka berusia antara 43-57 tahun dengan rata-rata lama kerja 12 tahun, dan 52,1% diantaranya mempunyai lama kerja antara 12-30 tahun. Deskripsi iklim kerja di RRI memperlihatkan bahwa rata-rata perawat ragu terhadap adanya iklim kerja kondusif di tempat kerjanya dimana nilai pada skala Likert antara 3,0-3,96. Rata-rata pendapat terendah adalah yang mereka rasakan terhadap penghargaan dengan R= 3,0 dan tertinggi pada tim kerja dengan Rh= 3,96. Di RRJ rata-rata perawat berpendapat tidak setuju terhadap penghargaan (X= 2,95) dan ragu terhadap tim kerja yang mendukung dengan 3C= 3,92.. Deskripsi rata-rata yang dirasakan perawat terhadap kepuasan kerja berada antara 3, 07- 3,54 dengan nilai terendah adalah perasaan terhadap status professional dan tertinggi terhadap kebijakan organisasi dengan SD= 0,4- 0,5. Hasil analisis bivariat (Pear-sons correlation) antara iklim kerja ( kesesuaian, tanggung jawab, standar, penghargaan, kejelasan dan tim kerja) dengan kepuasan kerja memiliki nilai p= 0,0001 (a ). Rata-rata kepuasan kerja perawat pada kedua populasi juga berbeda khususnya pada komponen otonomi, syarat pekerjaan, interaksi dan kebijakan organisasi (p Comparative and Relationship between Working Climate and Working Satisfaction for Nurses Staff In-patient Ward and Out-patient Ward in Gatot Soebroto Army Hospital JakartaNurse's working satisfaction is paralel with patient's satisfaction. It is a result of the performance of qualified nurse. There are some factors that influence working satisfaction, one of them is working climate. It is formed by many dimensions, in this research are conformity, responsibility, standard, reward, clarity and team spirit/team work. The composite of working satisfaction is shown composite are pay, autonomy, working requirements, organization policies, professional status and interaction. This research is descriptive correlational by cross sectional toward two populations, namely practising nurse in the ward for in- patient and in out- patient department. Sample consist of 260 nurses in 27 in-patient wards and 115 nurses in 17 out-patient wards. Then comparative was analyzed between those two populations. Research was conducted from 27 June to 10 July 2002. The instruments consist of 29 questionares related to working climate and 30 questionares related to working satisfaction. It was used the same questioner for nurses working in in-patient department as well as for the nurses in out patient department. Description of characteristic respondent in in-patient wards were 90% of 241 nurses are female, 53,1 % SPK graduates, 0,8 % Faculty graduates and the rest is graduated from Academic of Nursing or Academic of Midwifery. 51,0 % of nurses has age within the range of 21-37 years old. Working experiences of them within average 7-8 years (61,8 %). The member of respondents in out-patient department n = 121 nurses, 79,3 % of them are female. The respondents are graduates from SPK (81,0%). Their age range from 43- 57 years old, and 52,1% of them have had working experiences for 12-30 years. Description of working climate result findings showed that responding of the nurses related to conducive working climate in their working place using Likert Scale is ambigous with the value range from 3,0 to 3,96. Average score toward reward with x = 3,0 and the highest score is team work with x = 3,96. The average of nurses who work in out patient department, responding that they did not agree with the reward (x = 2,95 ) and ambigous toward team work supportly by x = 3,92. Average description nurses toward working satisfaction is 3,07-3,54 with the standart deviation of 0,4-0,5. The lowest value is the professional status, while the higst value is the organizational policy. Findings using Pearsons correlation between working climate (conformity, responsibility, standard, reward, clarity and tern work) with working satisfaction has value p < a (0.0001). It_ means that there is a relationship between those two variables significantly, which define positive relationship from moderate to strong. The lowest relation in in patient ward is the team work and in out patient ward is the reward while the strongest relationship in in-patient ward is clarity and in out patient ward is responsibility. Multi tinier regression analysis using Backward method found that the correlation which is most significant in in- patient ward are responsibility, clarity and reward by R2 = 0,377 and value p = 0,0001 and then in out-patient ward are responsibility, standard and team work. Comparative study using T-test findings of those two populations that the average perception of the nurses who are working in in-patient ward and out-patient department to ward working climate related to dimension of responsibility, team work and conformity has significant different ( p < a ) while toward the dimension of standard, clarity and reward, there is no different (pia). The average of nurse's working satisfaction in those two populations is different especially related to component of autonomy, working requirement, interaction and organization policy (p < a ) while the component pay and professional status is not different (p > a ). Based on the research result is recommended to Gatot Soebroto's Army Hospital leader to improve the capability of managers in all levels so that they have competencies in management process, in regard to create conducive working climate which will have impact to the working satisfaction of the staff. Training or in-service education could be conducted in order to full M. the requirements of nurse managers in leadership and management ability, It is essential to evaluate the manager and staff responsibility based on the goal of hospital organization. The nursing service administration role should be clearly shown in organizational structure of the hospital in order to be able to supervise and to control nursing care delivery system. Nursing care standard and reward system should be reviewed and improved based on the merit system.
