"Di era modern yang terus berkembang, perubahan dalam dunia kerja mendorong organisasi untuk lebih adaptif dalam memenuhi kebutuhan dan ekspektasi karyawan. Generasi Milenial dan Z, yang kini mendominasi angkatan kerja, membawa perspektif dan nilai-nilai baru terhadap lingkungan kerja, termasuk harapan akan pengakuan, peluang pengembangan, dan suasana kerja yang mendukung. Penelitian ini bertujuan untuk menganalisis pengaruh Discretionary HR Practices terhadap Employee Job Satisfaction dengan Job Crafting sebagai variabel mediasi, khususnya pada karyawan Generasi Milenial dan Z. Dengan menggunakan pendekatan kuantitatif, data dikumpulkan melalui kuesioner online yang disebarkan kepada karyawan tetap non-manajerial yang telah bekerja minimal satu tahun, dengan data responden yang terkumpul sebanyak 304. Analisis penelitian ini dilakukan dengan perangkat lunak SPSS. Hasil penelitian menunjukkan bahwa Discretionary HR Practices memiliki pengaruh positif terhadap Employee Job Satisfaction, baik secara langsung maupun melalui mediasi Job Crafting. Lalu, Job Crafting juga memiliki pengaruh terhadap Employee Job Satisfaction. Temuan ini menggarisbawahi pentingnya implementasi kebijakan HR strategis yang mendukung pengembangan karyawan untuk menciptakan lingkungan kerja yang mempromosikan keterlibatan dan kepuasan kerja.
In the continuously evolving modern era, changes in the workplace demand organizations to be more adaptive in meeting employees' needs and expectations. Millennials and Generation Z, who now dominate the workforce, bring new perspectives and values to the workplace, including expectations for recognition, development opportunities, and a supportive work environment. This study aims to analyze the influence of Discretionary HR Practices on Employee Job Satisfaction, with Job Crafting as a mediating variable, specifically among Millennial and Generation Z employees. Using a quantitative approach, data were collected through online questionnaires distributed to permanent, non-managerial employees who have worked for at least one year, with a total of 304 respondents. The analysis was conducted using SPSS software. The results indicate that Discretionary HR Practices positively influence Employee Job Satisfaction, both directly and through the mediation of Job Crafting. Additionally, Job Crafting itself has an impact on Employee Job Satisfaction. These findings highlight the importance of implementing strategic HR policies that support employee development to create a work environment that fosters engagement and job satisfaction."

ABSTRAKSmall and medium enterprises (SMEs) contribute substantially to the economic development, income generation, poverty reduction, and particularly job creation for both developed and developing economies. However, compared with large firms, SMEs face several challenges related to their performance and competitiveness. The role of human capital (HC) and human resource practices (HR Practices) in enhancing SMEs competitiveness and performance is vital but understudied areas. Therefore, the purpose of this study was to investigate the role of HC development between the relationship of high-performance work systems (HPWS) and export-oriented SMEs performance. Quantitative strategy and cross-sectional survey method was used to collect data from 205 managerial staff through a self-administered structured questionnaire. HPWS had a significant positive impact on export-oriented SMEs performance. The findings of the study provide evidence that HC development plays a mediating role between HPWS and enterprises performance."
